Background

When we joined Ashley Provost Design (APD), the firm was coming off a difficult year marked by financial loss, high turnover, and a disengaged team. Systems were inefficient, bottlenecks slowed delivery, and the lack of structure left the owner overwhelmed. To restore stability and prepare for growth, APD needed to rebuild both its culture and its operations.

Overview

Over the course of one year, the partnership focused on transforming APD from a company in survival mode into a profitable, scalable design firm. Together with the CEO, we managed a $1.2M budget and scaled operations to 3–4 staging projects per day, achieving volumes up to 5× higher than competitors while sustaining ~30% net margins. The team expanded from 12 to 25 employees, with new department heads appointed to lead operations and embed accountability into daily workflows.

Sales metrics were integrated into team management processes, shifting the culture toward revenue awareness and performance-driven collaboration. At the same time, we worked with leadership to define organizational vision, guide strategic direction, and align sales, design, and operations so every department moved in unison toward company goals. SaaS tools including Asana, Copper, and Zapier were adopted to automate pipeline management, shorten sales cycles, and improve forecasting, giving leadership clearer visibility and control.

The focus on structure, culture, and technology created a company that was no longer reactive but positioned to lead the market.

Results

By the end of 2020, APD had returned to profitability after a loss the previous year. Profits increased while maintaining strong margins, employee retention rose by 40%, and the firm sustained daily project volumes well above industry averages. Clearer systems enabled smoother onboarding, greater accountability, and a culture where leadership was distributed across the team. Most importantly, the CEO gained space to focus on creative direction and personal balance, while systems put in place continue to support the firm’s operations more than five years later.
